An empowered and committed workforce is widely claimed to be essential for the effective functioning of modern organizations Enhanced competition and organizational change require employees who have the willingness and commitment to exert considerable effort in maintaining and improving work processes, products, and customer service.Empowerment reflects an active work orientation ‘in which an individual wishes and feels able to shape his or her work role and context’ .These feelings of empowerment have been proposed and found to facilitate a worker’s commitment to theorganization Although the straight link between empowerment and organizational commitment seems to be well-documented, little research has explored moderators that may strengthen or weaken this relationship .A particular type of such moderators might be embedded in the relationship between employees and their superiors, since superiors are the most salient agents of the organization who principally determine the job products of the subordinate employees. Empowered employees actively taking initiatives in their work roles and context might be obstructed bysuperiors who resist those initiatives. Recently, Frone (2000) suggested and found that conflict with superiors is a salient job stressor that can damage an employee’s attitude towards the organization. This knowledge raises the question as to what extent this particular job stressor is detrimental in that it has the potential to hinder empowered employees in becoming committed to the organization. To answer this question, the present study was designed to examine the possibility that conflict with superiors has a barrier effect in the positive relationship between employee empowerment and organizational commitment.
