Using data collected from 188 supervisor-subordinate dyads, the present study aimed to explore the predicting effects of conscientiousness and justice perception to organizational citizenship behavior, as well as the moderating effects of justice perception to the relationship between conscientiousness and OCB. Hierarchical regression analysis indicated that both conscientiousness and justice perception are most strongly related to supervisor-rated OCB, and the interaction between justice perception and conscientiousness explained the variance of most OCB significantly. The relationship between conscientiousness and OCB is stronger for employee with lower justice perception. The implications for management practice were discussed.
