ﻫﺪف از اﻧﺠﺎم ﭘﮋوﻫﺶ ﺣﺎﺿﺮ، ﻣﻄﺎﻟﻌﻪ ﺗﺄﺛﯿﺮ ﺟﻮﺳﺎزﻣﺎﻧﯽ ﺑﺮ اﺷﺘﯿﺎق و ﺳﮑﻮت ﺳﺎزﻣﺎﻧﯽ ﺑﺎ ﻧﻘﺶ ﻣﯿﺎﻧﺠﯽﮔﺮي ﺻﺨﺮه ﺷﯿﺸﻪاي ﮐﺎرﮐﻨﺎن زن ﺑﻮد. روش ﺗﺤﻘﯿﻖ ﺣﺎﺿﺮ ﺗﻮﺻﯿﻔﯽ- ﭘﯿﻤﺎﯾﺸﯽ اﺳﺖ. ﻧﻤﻮﻧﻪ آﻣﺎري ﺷﺎﻣﻞ 110 ﻧﻔﺮ از ﮐﺎرﮐﻨﺎن زن ﺑﻮد. ﺑﺮاي ﺳﻨﺠﺶ ﺟﻮﺳﺎزﻣﺎﻧﯽ از ﭘﺮﺳﺸﻨﺎﻣﻪ ﺟﻮﺳﺎزﻣﺎﻧﯽ )ﺳﻮﺳﻤﺎن(، ﺳﮑﻮت ﺳﺎزﻣﺎﻧﯽ ﺑﺎ ﭘﺮﺳﺸﻨﺎﻣﻪ ﻫﺎرﻟﻮز (2001) و اﺷﺘﯿﺎق ﺳﺎﻟﻮن (2001) ﻣﻮردﺳﻨﺠﺶ ﻗﺮار ﮔﺮﻓﺖ. ﭘﺮﺳﺸﻨﺎﻣﻪ ﺻﺨﺮه ﺷﯿﺸﻪاي ﮐـﻪ ﺑﺎﺑـﺎﯾﯽ زﮐﻠﯿﮑﯽ )1385( ﺗﺪوﯾﻦ ﮐﺮده اﺳﺖ، اﺳﺘﻔﺎده ﺷﺪ. ﯾﺎﻓﺘﻪﻫﺎ ﻧﺸﺎندﻫﻨﺪه اﺛﺮ ﺟﻮﺳﺎزﻣﺎﻧﯽ ﺑﺮاﻓﺰاﯾﺶ اﺷﺘﯿﺎق ﺳﺎزﻣﺎﻧﯽ و ﮐﺎﻫﺶ ﺳﮑﻮت ﺳﺎزﻣﺎن و ﺻﺨﺮهي ﺷﯿﺸﻪاي ﻫﺴﺖ. ﺿﺮاﯾﺐ ﻋﻠﯽ ﻣﺴﯿﺮﻫﺎي ﺑﯿﻦ ﺳﻪ ﺳﺎزه اﺻﻠﯽ ﭘﮋوﻫﺶ ﻧﺸﺎن از ﺗﺄﺛﯿﺮ ﻏﯿﺮﻣﺴﺘﻘﯿﻢ ﺟﻮﺳﺎزﻣﺎﻧﯽ )از ﻃﺮﯾﻖ ﻣﯿﺎﻧﺠﯽ ﺻﺨﺮه ﺷﯿﺸﻪاي( ﺑﺮاﻓﺰاﯾﺶ اﺷﺘﯿﺎق و ﮐﺎﻫﺶ ﺳﮑﻮت ﺳﺎزﻣﺎﻧﯽ دارد. ﺑﺮ اﺳﺎس ﻧﺘﺎﯾﺞ ﺗﺤﻘﯿﻖ ﻣﯽﺗﻮان ﮔﻔﺖ ﮐﻪ ﺻﺨﺮه ﺷﯿﺸﻪاي ﺑﺮ اﺷﺘﯿﺎق ﺑﻪ ﮐﺎر ﺗﺄﺛﯿﺮ ﻣﻨﻔﯽ دارد. ﺑﺪﯾﻦ ﻣﻌﻨﺎ ﮐﻪ ﻫﺮﭼﻘﺪر زﻧﺎن ﺟﺎﻣﻌﻪ ﻣﻮردﻧﻈﺮ در ﻣﺤﯿﻂ ﮐﺎري ﺧﻮد وﺟـﻮد ﺻﺨﺮه ﺷﯿﺸﻪاي را ﺑﯿﺸـﺘﺮ اﺣﺴﺎس ﮐﻨﻨﺪ، ﻣﯿﻞ و رﻏﺒﺖ آﻧﺎن ﺑﺮاي ﮐﺎر ﮐـﺎﻫﺶ ﻣـﯽﯾﺎﺑـﺪ.
چكيده لاتين :
The purpose of this study was to study the effect of organizational climate on organizational enthusiasm and silence with the role of glass cluster mediation among female employees. The research method is descriptive-survey. The sample consisted of 110 female employees. Organizational climate was assessed by Organizational Climate Questionnaire (SUSMAN), Organizational Silence with Harlow's Questionnaire (2001) and Saloon's Eagerness (2001). The Rock Climat Questionnaire, which was developed by Babaei Zakliki (2006), was used. The findings show the effect of organizational climate on increasing organizational eagerness and reducing organization silence and glass rocks. The Ali coefficients of the paths between the three main research structures show the indirect effect of organizational climate (through the glass mediator) on increasing the enthusiasm and reducing organizational silence. According to the results of the research, glass cliffs can negatively affect occupation. In other words, the more women of the society in their working environment feel the glass of glass, their desire and desire for work decreases.
