چكيده فارسي :
اﻣﺮوزه ارﺗﻘﺎي ﻋﻤﻠﮑﺮد ﺣﺮﻓﻪاي ﯾﮑﯽ از ﭼﺎﻟﺶﻫﺎي ﻣﺪﯾﺮان ﻣﻨﺎﺑﻊ اﻧﺴﺎﻧﯽ اﺳﺖ و ﺗﻮﺳﻌﻪ ﺷﺎﯾﺴﺘﮕﯽﻫﺎي ﺣﺮﻓﻪاي ﯾﮏ راﻫﺒﺮد ﭘﺬﯾﺮﻓﺘﻪﺷﺪه ﺑﺮاي ﺑﻬﺒﻮد ﻋﻤﻠﮑﺮد ﻓﺮدي و ﺳﺎزﻣﺎﻧﯽ ﻣﺤﺴﻮب ﻣﯽﺷﻮد. ﺑﺎ ﺗﻮﺟﻪ ﺑﻪ ﻣﺎﻫﯿﺖ ﺳﺎزﻣﺎنﻫﺎي داﻧﺶﺑﻨﯿﺎن و اﯾﺠﺎد ﻣﺤﯿﻂﻫﺎي ﺧﻼق و ﻧﻮآور، ﺗﻮﺳﻌﻪ ﺷﺎﯾﺴﺘﮕﯽﻫﺎي ﺣﺮﻓﻪاي ﺑﺮاي ﮐﺎرﮐﻨﺎن داﻧﺸﯽ از اﻫﻤﯿﺖ زﯾﺎدي ﺑﺮﺧﻮردار اﺳﺖ. ﺑﺪﯾﻦ ﻣﻨﻈﻮر، اﯾﻦ ﺗﺤﻘﯿﻖ ﺑﺎ ﻫﺪف ﺑﺮرﺳﯽ ﺗﺄﺛﯿﺮ ﺷﺎﯾﺴﺘﮕﯽﻫﺎي ﺣﺮﻓﻪاي ﺑﺮ ﻋﻤﻠﮑﺮد ﺣﺮﻓﻪاي ﮐﺎرﮐﻨﺎن داﻧﺸﯽ و ﺑﺎ ﺗﺤﻠﯿﻞ ﻧﻘﺶ ﺗﻌﺪﯾﻞﮐﻨﻨﺪهي ﺟﻮ ﻧﻮآوراﻧﻪ در ﺳﺎزﻣﺎنﻫﺎي داﻧﺶﺑﻨﯿﺎن ﺑﺨﺶ دوﻟﺘﯽ اﻧﺠﺎم ﺷﺪه اﺳﺖ. ﺗﺤﻘﯿﻖ از ﻧﻈﺮ ﻫﺪف، ﮐﺎرﺑﺮدي، از ﻟﺤﺎظ ﻧﻮع دادهﻫﺎ، ﮐﻤﯽ و ﻣﺎﻫﯿﺖ آن ﺗﻮﺻﯿﻔﯽ و از ﻧﻮع ﻫﻤﺒﺴﺘﮕﯽ اﺳﺖ. ﺟﺎﻣﻌﻪ آﻣﺎري ﺗﺤﻘﯿﻖ، ﮐﺎرﮐﻨﺎن داﻧﺸﯽ ﺳﺎزﻣﺎنﻫﺎي داﻧﺶﺑﻨﯿﺎن اﺳﺘﺎنﻫﺎي ﻣﻨﺘﺨﺐ )ﺗﻬﺮان، ﻗﺰوﯾﻦ، ﻗﻢ و اﻟﺒﺮز( ﺑﻪ ﺗﻌﺪاد 328 ﻧﻔﺮ ﺑﻮدﻧﺪ ﮐﻪ 177 ﻧﻔﺮ ﺑﻪ ﺷﯿﻮه ﺗﺼﺎدﻓﯽ ﻃﺒﻘﻪاي اﻧﺘﺨﺎب ﺷﺪﻧﺪ. ﺑﺮاي ﺳﻨﺠﺶ ﻋﻤﻠﮑﺮد ﺣﺮﻓﻪاي از ﭘﺮﺳﺸﻨﺎﻣﻪ ﮐﻮﭘﻤﻨﺲ و ﻫﻤﮑﺎران )2014( و ﺑﺮاي ﺟﻮ ﻧﻮآوراﻧﻪ از ﭘﺮﺳﺸﻨﺎﻣﻪ ﺑﯽﺑﯽ و ﻫﻤﮑﺎران )2020( اﺳﺘﻔﺎده ﺷﺪ. ﺷﺎﯾﺴﺘﮕﯽﻫﺎي ﺣﺮﻓﻪاي ﻧﯿﺰ ﺑﺎ ﭼﻬﺎر ﺧﺮده ﻣﻘﯿﺎس داﻧﺶ، ﻣﻬﺎرت، ﺗﻮاﻧﺎﯾﯽ و ﻧﮕﺮش ﺣﺮﻓﻪاي و ﺑﺎ ﭘﺮﺳﺸﻨﺎﻣﻪ ﭘﻮرﮐﺮﯾﻤﯽ و ﻫﻤﮑﺎران )1396( ﺳﻨﺠﺶ ﺷﺪه اﺳﺖ. ﺗﺠﺰﯾﻪوﺗﺤﻠﯿﻞ دادهﻫﺎ ﺑﺎ اﺳﺘﻔﺎده از ﻧﺮماﻓﺰار SmartPLS و ﺑﺎ ﺗﺄﮐﯿﺪ ﺑﺮ آزﻣﻮن ﺗﺤﻠﯿﻞ ﻣﺴﯿﺮ اﻧﺠﺎم ﺷﺪ. ﻧﺘﺎﯾﺞ ﺗﺤﻘﯿﻖ ﻧﺸﺎن ﻣﯽدﻫﺪ ﮐﻪ اﺑﻌﺎد ﺷﺎﯾﺴﺘﮕﯽﻫﺎي ﺣﺮﻓﻪاي ﺷﺎﻣﻞ داﻧﺶ، ﻣﻬﺎرت، ﺗﻮاﻧﺎﯾﯽ و ﻧﮕﺮش ﺗﺄﺛﯿﺮ ﻣﺴﺘﻘﯿﻤﯽ ﺑﺮ ﻋﻤﻠﮑﺮد ﺣﺮﻓﻪاي دارﻧﺪ. از ﺳﻮﯾﯽ دﯾﮕﺮ، ﺟﻮ ﻧﻮآوراﻧﻪ ﺗﺄﺛﯿﺮ اﺑﻌﺎد ﺷﺎﯾﺴﺘﮕﯽﻫﺎي ﺣﺮﻓﻪاي ﺑﺮ ﻋﻤﻠﮑﺮد ﺣﺮﻓﻪاي را ﺑﻪﺻﻮرت ﻓﺰاﯾﻨﺪه ﺗﻌﺪﯾﻞ ﻣﯽﮐﻨﺪ. ﺑﻨﺎﺑﺮاﯾﻦ ﺟﻮ ﻧﻮآوراﻧﻪ ﺑﺎ ﺗﺮوﯾﺞ و ﺗﺮﻏﯿﺐ ﻓﺮﻫﻨﮓ ﻧﻮآوري در ﺳﺎزﻣﺎنﻫﺎي داﻧﺶﺑﻨﯿﺎن، زﻣﯿﻨﻪي ﺗﻮﺳﻌﻪ ﺷﺎﯾﺴﺘﮕﯽﻫﺎي ﺣﺮﻓﻪاي را ﺑﺮاي ﺗﻌﺎﻟﯽ ﻓﺮدي و ﺗﺤﻘﻖ اﻫﺪاف ﺳﺎزﻣﺎﻧﯽ ﻓﺮاﻫﻢ ﻣﯽآورد.
چكيده لاتين :
Today, Professional performance upgrade is one of the challenges for human resource managers, and development of professional competencies is accepted strategy to improve individual and organizational performance. Given the nature of the knowledge based organizations and creating creative and innovative environments, development of professional competencies for knowledge workers is more important. This research aims to the effect of professional competencies dimensions of knowledge workers on professional performance by moderating role of innovative climate in knowledge based organizations of public sector. Research in terms of purpose is applied and type of data is quantitative and nature, is descriptive and correlation. Statistical population consisted of 328 knowledge workers of knowledge based organizations selected provinces (Tehran, Qazvin, Qom and Alborz), 177 people were selected in stratified random sampling. To measure the professional performance used Koopmans et al. (2014) questionnaire and for measure innovative climate used Bibi et al. (2020) questionnaire. Also, Professional competencies are measured with four subscales of knowledge, skills, ability and attitudes by use of Poorkarimi et al. (2017) questionnaire. Data analysis performed by using SmartPLS software and emphasized path analysis test. Results show that professional competencies dimensions include professional knowledge; professional skills, professional ability and professional attitude have a direct impact on professional performance. On the other hand, innovative climate moderates the effect of professional competencies dimensions on professional performance. Therefore, innovative climate by promoting and encouraging innovative culture of knowledge-based organizations provides the basis for development of professional competencies for individual excellence and the realization of organizational goals.
