رابطه جو سازماني مدرسه و دلبستگي شغلي معلمان تربيت بدني مدرسه‌هاي شهر رشت

The Relationship Between School Organizational Climate and Job involvement of Physical education Teachers in City of Rasht

هدف اين پژوهش بررسي رابطه جو سازماني و دلبستگي شغلي معلمان تربيت بدني مدارس شهر رشت بود. جامعه آماري پژوهش كليه دبيران تربيت بدني شهر رشت در سه مقطع تحصيلي بودند (199 نفر) كه همه آنها در شمار نمونه آماري تحقيق قرار گرفتند و 170 نفر (85 درصد) در پژوهش مشاركت كردند. براي جمع‌آوري داده‌ها از پرسش‌نامه توصيف جو سازماني (OCDQ-RS) با ثبات دروني 82/0= ? و پرسش‌نامه دلبستگي شغلي ادواردز و كليپارتيك با ثبات دروني 83/0=? استفاده شد. نتايج پژوهش با استفاده از آزمون همبستگي اسپيرمن در سطح معني‌داري 05/0?P نشان داد كه جو سازماني هر‌سه مقطع تحصيلي ازنظر بازبودن در سطح متوسطي قرار داشت. نيز بين جو سازماني و دلبستگي شغلي (67/0R=) و بين دلبستگي شغلي معلمان با سه بعد جو سازماني رفتار متعهدانه معلمان (56/0R=)، رفتار صميمي معلمان (66/0R=)، و رفتار حمايتي مديران (58/0R=) رابطه مثبت و معني‌داري مشاهده شد (05/0?P). البته رابطه رفتار دستوري مديران (56/0- R=) و رفتار نااميدانه معلمان (62/0- R=) با دلبستگي شغلي معلمان منفي و معني‌دار بود (05/0?P). بنابراين، رفتار ميان‌فردي معلمان و رفتار مدير مدرسه مي‌تواند بر دلبستگي شغلي معلمان اثر بگذارد.

The purpose of this study was to investigate the relationship between school organizational climate and job involvement of physical education teachers in city of Rasht. The statistical population of this study were consist of physical education teachers in city of Rasht who were comprised of three educational levels (N=200). One hundred and seventy people (85%) participated in this study. The data were collected using the Organizational Climate Description Questionnaire Revision Secondary Schools (OCDQ-RS) with high validity (?= 0.82) and Edwards and Kilpatrick Job Involvement Questionnaire with high validity (?= 0.83). The data was analyzed by using Spearman Correlation Coefficient (p?0.05). The results indicated that open school climate of primary, guidance, and secondary schools were in middle level. The findings of this study also indicated that organizational climate (R= o.67), and its dimensions of engaged teachers behavior (R= 0.56), intimate teachers behavior (R= 0.66) and supportive managers behavior were positively significant related to teacher job involvement, However, directive managers behavior (R= -0.56) and frustrated teachers behavior were negatively significant related to the teacher job involvement. Therefore it was concluded that, the relationship between behaviors of physical education teachers and supportive behaviors of school managers can effects on their job involvement.
